Using course material for support, how could they have handled it differently? Pos1:I have not personally had to deal with handling a conflict  in a group. I have, however, seen a recently appointed leader handle one. It was a great experience for me to watch and taught me a lot. In my company, a new employee was appointed a manager over team of employees. One of his new employees was a lead over a group of technicians. This lead had been in this position for several years and had been appointed by the previous manager who was no longer with the company and had not received formal training on how to be a lead employee. He was not doing a good job delegating work, and was constantly caught conducting business during working hours for a pool supply company he owns. This really bothered the other employees and they did not respect him. The new manager saw the turmoil among the group and also knew that the lead was not the best fit for the position. He decided that he needed to be removed from that position. Before he did this, however, he spoke to the employee personally and explained what was going on. He was very honest with him and explained why this was happening, what responsibilities were being taken away from him and what his new duties would be. He also spoke with the remaining group and explained to them the new changes that would be occurring. Then, he pulled the group together as a whole and discussed the changes, let anyone speak who wanted to address the situation and discussed moving forward how they could be successful as a team. At the end, everyone was happy, and the entire group felt comfortable  with the changes that had been made.This situation could have been a difficult one to handle. I think our new manager demonstrated integrity and determination. Northouse discusses how these traits are important traits to have as a leader. He knew the employee was conducting business during working hours not related to his job, and he addressed that. By doing the right thing, and not allowing the employee to get away with it, others now respect him for following the rules. They also respect him for being honest with them, and the determination he showed in taking the initiative to correct a situation that had been unaddressed for many years. This was a great example of successful leadership in my opinion.Post 2:In the military, responsibility is closely related to accountability. I learned this at the start of my career. Basic Training was my first encounter with a large group of mixed cultures and individuals. Throughout the “cycle”, Drill Sergeants would select an individual to be accountable for the group. This meant being responsible for attendance, motivation, and communication. If that person failed, they chose another. Our company had many “Platoon Sergeants” , as they were called, and each  handled the responsibility to a small degree, but as a whole they were not effective in the position.     When someone made a mistake, it was immediately obvious, mostly from the Drill Sergeants yelling about the deficiencies. They didn’t give encouragement or advice, they only yelled. This atmosphere shifted though once the group began to establish a basis of morale within. The guys that were in charge had the same comment when confronted about being dismissed from the position. You can’t make everyone happy. I think this is where the failure came in. Getting stuck in the mind trap that you cannot make everyone happy, while true, ultimately caused the Platoon Sergeants to cater towards the people he could make happy. This mindset projected into their leadership causing a very wide gap between the sheep, alienated followers, yes people, and the effective followers. There was an out-group that was never considered because the simple notion that “You can’t make everyone happy” seemed to ingrain itself into everyone that held the position.    Mentioned in the text Listening Effectively, John A. Kline-2003, are suggestions to which one can be a better listener. The biggest suggestion that comes to mind as it relates to the situation is Body Language. When some of the appointed leaders would interact with the group, they would hunch over, break eye contact, and speak softly. Others were very dismissive in their actions by scoffing, rolling their eyes, or simply give you a look that shouted “I don’t care”.  Northouse details the difficulties of dealing with dynamic groups. The most relevant description of a good leader from the text, in my opinion, describes a leader that helps a group feel competent, helps them achieve what they expect, and shows them the value of their work. Their Body Language did not convey any sense of competence. They had their minds set that they could not make everyone happy, in which case they could not help the group achieve what they expected. I think handling the situation with sincerity and confidence would have produced a Platoon Sergeant that lasted the course.

Describe at least three ways that factors in the external environment can influence employee behavior.  If you were an HRD professional involved with an action team that was charged with evaluating the likely success of a proposed downsizing of your organization, what factors would you want to consider in making this recommendation?  That is, based on what you know of HRD to this point, how can HRD professionals impact the likely success or failure of this action?           Organizations perform among an external work environment that influences employee behavior.  The external environment consists of all entities that interact with the organization.  Factors such as the state of the economy, governmental laws, regulations, regulatory agencies, and outside companies that are competing for global and technological advances will influence employee work performance (Werner, 2017).  Recognizing and understanding the external environment helps Human Resource Development (HRD) proactively seek opportunities and minimize threats.            With this external environment are additional factors within the work environment which influence employee behavior.  The four sets of factors that affect behavior within the organization are outcomes, supervisors, organizational culture, and coworkers (Werner, 2017).  Outcomes are what Human Resource Development and organizations aim to achieve through the efforts of employees.  They can result in personal outcomes which have value to the individual, or organizational outcomes which value teamwork, productivity and product quality (Werner, 2017).  Outcome perceptions play an important role in how employees choose which collaborative task to attempt.  Motivation theories suggest employee perceptions of outcomes are the impetus of performance.             Organization competition will comprise of related industries with similar products or services, geographical locations, and markets (Gupta 2009).  It is vital for the sustainability of organizations to know their competition, talent pool, competitive advantages, marketing strategies, and developmental objectives.  With a global economy, companies must watch for international businesses that produce products abroad, and the startup of new entrepreneurs.  Technological advances required for production are competitive tools used in operations.  The advances of the internet, social networking, and communications demand organizations to detect and predict environmental changes.  Controlling cost is no longer the primary driver for the external workforce, but instead identifying, developing or improving products and services, and increasing speed to market are motivating factors (Plus Company Updates, 2018).           Organizations must abide by governmental laws, regulations, and codes of conduct that consistently add or change political or social initiatives.  Changes in employment legislation can increase expenses affecting employee pay.  Trade tariffs on goods and services determine geographical operations impacting employee productivity.  Compliance will depend on the scope to which such factors embed within the culture of the organization and the geographic location of the business. Corporate culture has a significant impact on the effectiveness of compliance, since it contributes to the shaping of incentives and constraints in an organization and thereby drives behavior (Jingyuan, & Marquis,2018).  The cultural background shapes part of the circumstances in which the establishment of a compliance system materializes.           Economic conditions are an external environmental factor that can influence employee behavior.  Organizations must prepare to respond to evolving trends.  There is a clear correlation between the development of HR interventions and the rise and fall of a country’s gross domestic product, with research finding that economic cycles have the most significant impact on the success of projects in HRD (Morris, 2018).  Unstable markets and global networks are creating a more dynamic market environment which calls for considerably greater on-demand flexibility in resource deployment (Bauer, Hammerie, Schlund, & Vocke, 2015).  The heightened global interconnectedness of organizations is a crucial element used to evaluate performance and productivity. Indicators such as the number of workdays lost to illness, staff turnover rates, and age distribution can provide clues to working conditions, employee satisfaction, and employee commitment.            Downsizing is a strategy organization’s use to reduce the employee workforce to improve the company’s financial status.  HRD plays a critical role in downsizing, which involves strategic goals and legal compliance (Champion, Gueerrero, & Posthuma, 2011).  Components of reduction will include determining how many employees will be laid off, how much advance notification is allowed, what support services offered, and who will provide the information.  Practices should minimize the negative impact on employees terminated and those continuing to work while avoiding problematic legalities resulting from downsizing.  Once a new organizational structure is approved, HRD must conduct training for current employees to acquire additional knowledge, skills, and abilities (KSAs) to support the change initiatives.  A significant factor that contributes to the failure of most organizations to achieve their corporate objectives after downsizing is, they do not adequately address the employee factor throughout the process as it relates to the surviving employees and the adverse effects (Labib, & Appelbaum, 1993).            Recommendations to consider when evaluating the success of a proposed downsizing of an organization involves identifying the business need, communicating with employees, identifying future work needs for jobs and task to be performed, future KSAs requirements, employee & job-related criteria, fair evaluation procedures, analyze adverse impact, evaluate process & outcomes and ensure an informed HRD staff (Werner, 2017).  Leading scholar, Warner Burke, argues that HRD professionals should play an active role in challenging or redirecting corporate downsizing efforts (Werner, 2017).  The most effective HRD professional will impact the likely success or failure of downsizing by placing prominence to stakeholders regarding the importance of both organizational and individual performance for the sustainability of the organization as a whole.2. Laws and regulations ensure that all providers are held to the same standards and one provider can’t legally get away with something another provider can’t get away with. They help form standardization in treatment and care. Laws and Regulations also ensure that insurance companies are all held to the same standards. Reimbursement rules are impacted by laws and regulations. EMTALA is a great example of this. EMTALA acknowledges that patients have a right to receive care in certain emergent situations regardless of an ability to pay. Unfortunately many of the laws and regulations we have today that are directly related to patient care came as a result of an unsatisfactory event at some point. Things are put in place to ensure patients are receiving the appropriate care.I believe that patient safety has one of the biggest impact on laws and regulations. Healthcare providers take an oath to provide care to patients with safety as a priority. Patients who voice their concerns or dissatisfactions to the right governing bodies tend to get results.2.The purpose of laws and regulations in the health care industry is important because it provides standardization of care across the board. For every law and regulation, whether it be new or updated, they must be set into place and given to the employees to ensure the quality of care is not being compromised. Keeping up with the new and updated laws and regulations can be difficult, just as ensuring employers are effectively training all employees on the new and updated laws and regulations. Heath care is a dangerous rewarding field, but without the laws and regulations health care would be even more dangerous than it is today. When a patient goes to the doctor, they are trusting that doctor and his or her staff with their life. If they go in for a simple procedure and something goes wrong, they trust that the medical teams is properly trained to handle any issues that arrive. Without these rules and regulations doctors would be able to play God in a sense and making them pay for their actions would be very difficult with the laws and regulations set into place for the protection of the patients as well as the medical team and health care organization.

This method is very effective when making decisions because it allows you to break down the issue from the very beginning to the end. Egoism tends to receive a bad reputation or negative connotation because it is often confused with selfishness rather than the preservation of self-interest. Ethical egoism is the view that morally right actions are those that are in one’s own best interest. Since this is a consequentialist theory, the outcome is the determining factor. If the outcome is in the person’s best interest, then it is the morally right thing to do.For example, Molly’s friends want her to go watch a band play, but she needs to do hours of homework because this is week two of the quarter.
